SAP Staffing for Pharma: Building Your S/4HANA Team Before 2027

SAP staffing is the hardest part of most S/4HANA moves in pharma, and the clock is short: SAP ends mainstream maintenance for ECC on December 31, 2027. A drug maker needs people who know S/4HANA and who have also delivered a validated system under FDA rules, and only a small group can claim both. This guide covers the deadline, the team a regulated migration needs, what those people cost in the US and why they are hard to find.

Most S/4HANA programs fail on people before they fail on software. Pharma adds a validation layer that shrinks the pool further.

The deadline

What actually ends in 2027

The dates are set. Mainstream maintenance for ECC 6.0 stops at the end of 2027. After that, customers can buy extended maintenance until the end of 2030, at a 2 percent premium on top of what they already pay. A smaller group with very complex SAP setups may qualify for a transition option that runs to 2033, but only if they sign up to SAP's private cloud migration terms first.

Paying for 2030 buys time. It does not remove the migration. It just moves the hiring problem three years down the road, when the people you need will be finishing someone else's project or charging more.

The backlog

Thousands of companies are still on ECC

The size of the queue is what makes SAP staffing tight right now.

  • Gartner estimated that only about 14,000 of SAP's roughly 35,000 ECC customers, or 39 percent, had made the move to S/4HANA when 2024 closed. At that pace it expects about 17,000 still on ECC when mainstream support ends, and about 13,000 still there in 2030.
  • ISG surveyed 200 senior decision-makers at large companies and found that close to six in ten SAP migrations finished late and cost more than planned. About two-thirds of the companies it spoke to were still in the planning stage.
  • Precisely and ASUG, the Americas SAP users group, surveyed 173 SAP stakeholders. 59 percent were already running S/4HANA in full or in part. The top barriers were business process change (49 percent), customizations that don't carry over cleanly (44 percent) and resistance inside the organization (37 percent).

None of those barriers is a software bug. Each one is fixed by an experienced person making a judgment call, which is why a late start turns into a hiring problem.

Why pharma is harder

SAP S/4HANA under GxP rules

An SAP system in a drug company does more than run finance. It holds batch records, controls material release, tracks serial numbers through the supply chain and feeds the quality system. Under FDA rules, much of that counts as a GxP system, which means it has to be validated, and electronic records and signatures have to meet 21 CFR Part 11.

In practice, a pharma S/4HANA program carries a second workload that most other industries don't. Every configuration change needs a documented reason, testing has to be traceable, and someone has to be able to show an inspector that the new system does what the old one did. Our guide to GxP compliance hiring explains that validation side in more depth.

Some drug makers finished this work early. Others are in the middle of it:

  • Adalvo, a generic drug company, announced in January 2024 that it had moved from ECC to S/4HANA on Microsoft Azure. Its delivery partner ITP says the work took seven and a half months, covered 23 SAP modules, including SAP's track-and-trace product for pharma serialization, and used a joint team of 6 Adalvo staff and 32 ITP specialists.
  • Chanelle Pharma announced an S/4HANA Cloud private edition program in March 2026 with a go-live target of late 2026, and named GxP compliance as one of its goals.
  • Boehringer Ingelheim went live in July 2026 at a Spanish plant with a GxP-validated maintenance platform connected to S/4HANA, the first site of a multi-year global rollout.

There is also live hiring demand in the US. A search on Indeed for "SAP S/4HANA GxP" returned 50 open US jobs on October 30, 2026.

The team

Who an S/4HANA migration in pharma needs

Titles differ from company to company, so describe the work when you brief anyone. The table below is our own summary of the work a regulated migration involves. It is not an official SAP role list.

The core roles in a pharma S/4HANA program and why each one is hard to fill
RoleWhat they ownWhy the pool is small
Solution architectThe target design and the big calls: what to rebuild, what to keep, what to retireNeeds full-cycle S/4HANA delivery, not only years of ECC
Program managerTimeline, budget, partners and the cutover planHas to run a deadline project and the validation plan at the same time
Functional leads (FI/CO, MM, PP, QM, SD)Configuring each business areaPharma needs batch management, quality and release processes that many consultants have never set up
Data migration leadMapping, cleansing and loading master and transaction dataHas to keep data integrity provable for an auditor
Validation leadThe validation plan, test evidence and Part 11 controlsFew validation people have deep SAP experience, and few SAP people have written validation plans
Integration and BTP specialistConnecting S/4HANA to MES, LIMS, serialization and quality systemsClean-core extension work is where programs report the sharpest shortage

One recruiter in the European SAP market put the problem in a sentence: "You cannot fast-track ten years of implementation experience." The same firm said senior functional consultants, solution architects and program leads were the toughest seats to fill.

Sources: IT Brief interview with Eursap (March 6, 2026). That is European data; we found no equivalent US survey of hard-to-fill SAP roles.

What it costs

SAP salaries in the US, and what contractors charge

Pay data for SAP is easy to find but easy to misread, because posted figures mix full-time salaries, W2 contracts and corp-to-corp rates. We found no published pay data specific to pharma SAP roles, so the figures below are for SAP in general.

Posted US pay for SAP roles, October 2026, from an analysis of live job postings
RolePosted salary rangePosted hourly contract range
All SAP modules$113,000 to $218,000Clusters around $70 to $72 (W2)
S/4HANA functional rolesNot separated$55 to $90
Solution architect$131,000 to $260,000$90 to $180, depending on the analysis and contract type
Program and project management$143,000 to $277,000Not separated

If you are hiring someone onto your own team, the salary column is the one to budget against. The contract column shows what the same skills cost by the hour while a partner or contractor fills the seat. Two more points. Posted hourly rates are mostly W2 contracts through staffing firms, so corp-to-corp rates for the same person run higher. And a candidate with a pharma validation background will ask for more, though we found no study that measures how much.

Sources: S4 Contracts, SAP S/4HANA contract rates in 2026 (October 6, 2026); S4 Contracts, SAP salaries by module (October 14, 2026); S4 Contracts, the SAP solution architect in 2026 (October 14, 2026). These figures come from a job-board operator's own analysis, so treat them as a guide.

1.6

Who stays

The SAP team you need on staff after go-live

A migration has a peak and an end. Running S/4HANA afterwards does not. Most pharma companies bring in an implementation partner for the build and the cutover, and that partner's people leave once the system is stable.

What stays is the system and its validated state. Someone on your own payroll has to understand why each setting was chosen, defend it in the next inspection and keep it validated through every SAP update after that. That usually means an in-house solution architect or platform owner, functional leads for the business areas that matter most to you, and a validation lead who knows SAP. Hire them early enough to work alongside the partner, and the knowledge moves into your company instead of walking out with the partner's team on go-live day.

If you are weighing how to pay for those hires, our guide to recruitment agency fees explains the common models. We wrote about a similar platform deadline in our piece on the Veeva CRM migration.

1.7

The hard part

Why SAP CVs don't tell you enough

Almost every SAP CV lists S/4HANA now. That keyword doesn't tell you whether someone led a migration from start to finish, worked on one module of a greenfield build or sat in a training course. It also doesn't tell you whether they have ever had to defend a configuration decision to a quality team.

Finding out takes a conversation with someone who knows what a regulated migration looks like up close, and that takes time your program team doesn't have. That screening is the work a specialist recruiter does before you see a single name. With thousands of companies chasing the same people before the end of 2027, the best candidates are usually spoken for by the time a job ad gets traction.

Geeqers

How Geeqers runs an SAP search

Geeqers is a US recruiting firm for pharma, biotech and medical-device companies. SAP, Veeva and Salesforce specialists are among the IT roles listed on our employer page, and we fill them as hires onto your own team. This is how a search works with us:

  • We screen every candidate ourselves. We search the market and talk to each person before you hear their name.
  • A shortlist within 7 business days of a complete brief. For a rare profile, such as an SAP architect with pharma validation work behind them, the list may be short, and we tell you that at the start.
  • No fee until your hire starts work, and nothing if nobody starts. The fee is agreed with you in writing before we begin.
  • A 90-day replacement. If your hire resigns, or you let them go for performance reasons, within 90 calendar days of their start date, we run the search again at no extra fee. The conditions are in the agreement you sign first.
  • Confidential searches on request, useful when a hire would reveal a platform change you haven't announced.

If your S/4HANA program is short of people, send us a hiring brief. Tell us your target go-live and which part of the system the new hire will own after it.

FAQ

Frequently asked questions

What is SAP staffing?

SAP staffing means finding and placing SAP specialists, such as architects, functional consultants, developers and program managers. In pharma it usually also means finding people who have worked on validated systems under FDA rules. Geeqers recruits SAP specialists who join your own team.

When does support for SAP ECC end?

SAP stops mainstream maintenance for ECC 6.0 when 2027 ends, on December 31. Extended maintenance is available until the end of 2030 at a 2 percent premium. A limited transition option runs to 2033 for some customers who sign up to SAP's private cloud migration terms.

Why is SAP S/4HANA harder to implement in pharma?

Much of the SAP system in a drug company is a GxP system, so it must be validated and its electronic records must meet 21 CFR Part 11. That adds documented testing and traceability to every phase, and it needs people who understand both SAP and validation.

How much does an SAP specialist cost to hire in the US?

One October 2026 analysis of US job postings found SAP salaries posted between $113,000 and $218,000 across modules. If you fill the seat with a contractor instead, S/4HANA functional contract roles were posted at $55 to $90 an hour and architects at $90 to $180, with corp-to-corp rates higher still. We found no published pharma-specific pay data.

Do we need in-house SAP staff if we use an implementation partner?

Yes, for the roles that outlast the project. The partner's team leaves after go-live, but your system still has to stay validated and be defended in inspections. Hiring an in-house architect or platform owner, key functional leads and an SAP-literate validation lead early lets them learn the system while the partner is still there.

What is the difference between an SAP staffing agency and an SAP consultancy?

A consultancy, or systems integrator, delivers the project under its own management. A staffing agency or recruiter finds people who join your team or your partner's team. Many pharma programs use a consultancy for delivery and a recruiter to fill the in-house roles that stay after the partner leaves.

Can an SAP search be kept confidential?

Yes. Geeqers runs confidential searches on request, so your team, your partners and your competitors don't need to know you are hiring.
